Whether it’s a thoughtful welcome message or simply how organised their first day feels, those early moments shape the way they view the company, their team and their place within it. That’s why onboarding should never be treated as just another HR process. It’s one of the most powerful and often overlooked tools in building a strong and authentic employer brand.

In the race to attract and retain top talent, many businesses focus their attention on the external side of employer branding. There are beautifully designed careers pages, carefully curated social media posts and company videos that aim to capture the culture, and all of these still have their place. However, none of it really matters if the day-to-day experience doesn’t match the promise. That’s where onboarding becomes incredibly important, because it sets the tone for everything that follows.

A great example of this came from one of our clients. Their HR Director was returning from maternity leave, and rather than being dropped straight back into the chaos of meetings and emails and quickly feeling overwhelmed after a year off, she was welcomed back with something that made a real difference to her life. For two weeks, she received chef-prepared meals delivered straight to her home. It wasn’t flashy or performative, just a genuinely thoughtful gesture designed to support her as she adjusted to the demands of work and motherhood. That one act became a talking point across the whole business, not because of the food itself, but because of what it represented. It showed people that the company cared, that they paid attention, and that their values weren’t just written on the wall.

Gestures like this don’t need to cost the earth. What matters most is that they feel personal, timely and sincere. It might be a handwritten card with a welcome pack, a small gift that reflects someone’s hobbies, or even a message from the team that makes them feel seen and included. These moments of kindness, especially when unexpected, help people feel more connected from the very beginning. There’s plenty of evidence to show why this matters. Gallup found that only around 12% of employees strongly agree their company does a good job of onboarding. The key thing to remember is that real culture isn’t what you post on LinkedIn, it’s what people experience. If a new hire joins and feels forgotten or overwhelmed, no social media post is going to undo that feeling. Onboarding is your opportunity to show your company values in action. It’s the first real chapter in someone’s story with your business, and it deserves care and attention, and ultimately, doing it right!

When businesses do the process well, onboarding becomes so much more than admin. It becomes a warm welcome, a moment of clarity, and a strong start to what can be a lasting employee relationship. People who feel valued from the beginning tend to give more, stay longer and speak more positively about where they work. They become your biggest advocates, not because you asked them to, but because you showed them who you are.
